The role of SoTL in developing practitioner /academic identities

All faculties employ individuals who have made the move from practitioner, to academic: Whether teacher, business leader, lawyer, social worker or nurse, very often these individuals have attained seniority in their professional lives. Yet the literature on this transition illustrates that it is rarely straightforward. The move has implications for values and purpose whilst prior assumptions on academia can create a great deal of cognitive dissonance for the individual.

Pedagogical research or the Scholarship of Teaching and Learning (SoTL) is now a feature of the higher educational landscape, brought about in no small measure by policies that place a premium on evidence-based practice and knowledge exchange. Having employed SoTL as a mechanism to craft my own professional identity I discuss how SoTL can aid  practitioner/academic transition, helping individuals make sense of their work and feel part of valued communities of practice.  

Hankering for the past when the present doesn’t satisfy

Concepts and beliefs about professional identity are wide ranging – from the arguments that identities are relatively fixed, to those that regard them as work in progress, malleable and adaptive. My own work over the past 15 years on this adopts the narrative perspective,(Connelly, 1990) in which individuals make sense of their environment by carrying out identity work and creating and re-creating a rhetorical history that suits their purpose (Suddaby et al., 2016; Taylor, 2005). This approach also considers the field of organisational identity creation and the ways that individuals establish credibility within a field or role (Baxter, 2010, 2011; Baxter, 2012; Baxter, 2013).

Transitions in HE are further complicated, due to the fact that there are so many ways to become and be, an academic – many practitioners even chafing at the term ‘academic’ as being a role that is divorced from the ‘real world’. In addition, we all enter HE complete with assumptions about what it means to be an academic. Once in post the challenges are myriad, ranging from the adaptation of value systems and norms (rarely explicit) to different status, authority, and accountability to that experienced in former roles. Bruce Macfarlane’s recent paper, offers a tongue in cheek account of some of the drivers and beliefs underpinning academic identities (Macfarlane, 2022). His diagram (figure 1 page, ), illustrates islands of practice on which the academic may find themselves, and the numerous different priorities and beliefs that drive and shape this nebulous role.

The cost of identity failure

The cost of not being able to find a way to ‘be’ in HE is high, and can result in lack of team spirit, mental illness, and finally attrition, as individuals return to former comfort zones in order to retain their equilibrium and sense of ‘self’, and autonomy (Chen et al., 2022). This autonomy, or lack of agency is characterised by low motivation, and can easily overlap into an individual’s personal life and worldview. As Boyd and Harris put it, ‘new lecturers are seeking credibility through knowing and constructing their pedagogy, but they pursue this within a complex and confusing context that involves a considerable amount of boundary crossing and uncertainty’. So how can SoTL help with this identity work ?

Scholarship of Teaching and Learning (SoTL)

Individuals crossing over from any field, to academia often report they find it easier to create identities in relation to teaching and interface with students, this is particularly so for those on teaching contracts only who may come into academia without doctorates or much experience of research (Handley, 2005) Even if they have no research within their contracts, their natural curiosity can drive them to carry out SoTL research. So what can this offer them in relation to their professional , academic identities ?

SoTL explorations can range from investigations based on a ‘what works’ approach, straddling quality assurance/research,  to theoretically robust scholarship which draws on theories and concepts of learning and engagement. For teachers, this allows them to investigate their own practices and concomitantly themselves, by exploring their area of interest in relation to other practices, other research accounts, other pedagogies and fields of thought.

Crafting and creating academic credibility

Teaching is a rewarding but sometimes frustrating occupation and despite our best efforts, students can and do disengage. Carrying out SoTL permits individuals to become more empowered by their research, engaging with others and creating narratives inherent within professional interest communities (Brown, 2006). This not only has the power to make them feel part of communities of practice, but moves them from the periphery to centrality, within these communities, a move known to contribute to both professional agency and expertise (Lave et al., 1991).

Sadly, in many HEIs this research is often thought of as somehow not as powerful or transformative as traditional research. In my view, institutions need to think more creatively about this research and how to incorporate it within their practice, or risk lack of professional job satisfaction and attrition amongst ex practitioners. In addition, in light of the recent policy agenda on impact, engagement and knowledge exchange, failure to do so threatens not only the academic community within the organisation, but the very organisation itself.

Teaching and Training Experience

After a career in the City of London, I trained as an adult teacher in 1992. For some years I worked as a language teacher, teaching French, Spanish and beginners Russian to GCSE and A Level standards. I also taught a variety of what were termed ‘leisure classes’, for adults with no aim of gaining a qualification,  but rather wanted to learn the language for business and pleasure. During this time I worked with a number of companies, designing and delivering in house language classes.  During I also acted as examiner for GCSE and A level languages.

In early 2000 I became London Regional Coordinator for The Chartered Institute of Linguists; registered as an examiner for the Diploma in Public Service Interpreting for some time, in my new role I assumed responsibility for the training of examiners and coordination of all oral exams within the Greater London area.  This was a challenge indeed ! The Chartered Institute of Linguists provides interpreting and translating examinations over some 40 languages. It fell to me to appoint and train all of the examination teams over the 15 or so examination centres within London.   Delivering training of this nature to a group of highly specialised individuals was both a challenge and a joy ! It was challenging to form teams of examiners comprising both the foreign language and English interlocutors, in order to deliver highly professional and demanding examinations in English law, Scottish Law, Health and Local Government . In this role I also presented and marketed qualifications to new and potentially new examinations centres.

From 2002 onwards I combined this role with one for Cambridge Education Ltd , a company owned by The Pearson Group PLC , in a role as Senior Consultant Team Leader I worked with teachers (primary and secondary) to help them to use IT in their classrooms. This became a full time role up until I began to work for The University of Greenwich as tutor in education on the PGCE and Cert Ed.  It was at this time that I formed my Ltd company and began to work with public service, third sector and private companies on coaching , training and teaching skills for their staff . Some years later my consultancy is still thriving although most of my work during the last 5 years has been with NHS doctors and Consultants.

 

My presentation skills began to develop whilst studying part time at RADA, over the years I have attended many useful learning events and learned a great deal by watching teachers, trainers and presenters at work.  Latterly, I have put these skills to good use as a National Education Speaker for Amnesty International .

The Business of inspection

I was interested to read an article in The Guardian online today about the confusion that teachers feel about inspection and what is expected by inspectors when they visit: http://www.guardian.co.uk/education/2013/jun/17/teaching-inspections-ofsted-transparency. In it the writer, an ex teacher bemoaned the confusion caused by changing of the inspection schedules and their attendant expectations re teaching:

‘Back in the mid-2000s, the criteria for achieving an outstanding lesson were lengthy but specific. Included were things such as: using technology, varying activities, developing positive relationships. The array of requirements was overwhelming. Sometimes the job of teaching involved being a ringmaster of an elaborate circus of activities. Concerns then arose that this frenetic effort was not translating into outcomes. Ofsted therefore split the criteria, offering a grade for teaching and one for student learning. But this led to its own problems. Schools told teachers they must prove student learning was continually happening. In some classrooms, teachers were pressurised into having students mark their work every 20 minutes to show how they were progressing.

By the start of 2012, when Sir Michael Wilshaw took over at Ofsted, teachers breathed a sigh of relief as he promised to simplify the criteria and said inspectors had “no preferred teaching style“. Yet the era of “anything goes” felt short-lived. With detailed criteria gone, school leaders try to “guess” the right approach….’

For the last 2 years I have been working alongside colleagues from The Open University, The University of Edinburgh, Oxford University, the University of Mid Sweden and Umea University on an ESRC project called: Governing by inspection: http://jozga.co.uk/GBI/. Working on the project has been a fascinating journey into the workings of the inspection and the ways in which it is used to govern systems of education during particularly turbulent times (Ozga, Baxter, Clarke, Grek, & Lawn, 2013) The article above caught my eye for two reasons: firstly due to the sense of confusion about what the agency expects of teachers and secondly because of this in relation to the new inspection Framework (Ofsted, 2012). Successive reports into the role and purpose of Ofsted pointed to the agency’s so called tick box approach to inspection;(Parliament, 2011). The previous framework had some 28 judgements and sub-judgements which in the new framework have been reduced to just four. This in theory should make life easier all round, but the challenges of ensuring consistency of approach, a core element in any public service inspection regime (see Boyne, Day, & Walker, 2002), have traditionally been a bone of contention with both public and profession.

The system has been in existence for 20 years and as Abrams so rightly stated ,’ Try asking serious questions about the contemporary world and see if you can do without historical answers, (Abrams,1982: 1). But the history of the agency is not confined purely to its own procedures and evolution but equally to the massive industry which has grown up around it. Books offering guidance as to ‘The Perfect Ofsted Inspection’ or the Perfect Ofsed lesson (Beere, 2011; Beere, 2012), offer myriad suggestions as to how to proceed during an inspection. Training courses advertise how to convey their school in the best light during an inspection and recently governors too have been targeted by the multi-million pound industry which rides on the back of inspection. That is not to say that such material is not constructive: some of the courses I attended both as a teacher and later as a researcher were often well run and very informative, offering practical tips and hints on many aspects of teaching and learning. But in general it was the Ofsted label that sold them; it was the thought of being able to get a 1 that got most of the participants through the door.

Ofsted is more than an inspection agency, it’s a brand, and one that is instantly recognisable to some 42% of the English population (Baxter, 2013; Baxter & Clarke, 2013), that is without considering its international reach. You only have to trot around your locale to see that now famous sign ‘Ofsted Outsanding,’. But at what cost to its primary purpose as ‘The parent’s friend’ as John Major put it in his speech to the Centre for Policy Studies (Major, 1991) ? Has the brand overtaken the machine ?

Much of the strength of an Ofsed Inspection Framework lies in the ways in which it is interpreted: by both professionals and lay people and while there is confusion around whether the perfect lesson is the same as the perfect Ofsted lesson its purpose as an instrument by which to govern education may well be compromised.
